ChildVentures Early Learning Academy is deeply dedicated to providing a flourishing experiential learning environment that champions premium early childhood education. From infancy to kindergarten, ChildVentures’ pivotal mission is to kindle an enduring passion for learning during the decisive cognitive development phase spanning 0-5 years.
The Challenge: Compliant to Transformational
ChildVentures had the basic human resource requirements in place to meet the necessary compliance requirements. Faced with ambitious growth plans, senior leaders recognized the need for a Strategic Human Resource function to elevate the business results and enable future growth plans.
- Operational Efficiencies: Administratively taxing with limited resources, discipline processes, inconsistent application of policy and practices and limited technology to drive efficiencies.
- High Turnover: High levels of turnover presented a challenge at 75% turnover in the first twelve months.
- Surviving and Reactive: Leaders and teams focused their attention on day-to-day engine running activities; reacting and surviving rather than strategic and thriving.
- Performance Culture: Strategic goal setting and action planning was nonexistent. Employee performance expectations were ambiguous, producing inconsistent results.
The Solution: A Strategy & Roadmap for Success
With clarity around the ChildVentures vision and supporting strategic priorities across the entire organization, Oliphant HR crafted the five-year human resources strategy with a supporting strategic roadmap. In addition, we solved for short-term wins resulting in immediate impact while further supporting the team with a detailed eighteen-month action plan for success to ensure seamless execution of the near-term plan.
- Deep Dive Discovery: Through a series of one-to-one discussions we took a deep dive into current reality, explored desired future reality, sifted through policies and current practices, analyzed data to glean insights, researched industry standards and benchmarks, conducted a comprehensive SWOT analysis, and experienced the culture and climate, first hand with on-site field visits.
- Quick Wins: Low-hanging fruit was identified, and immediate solutions were designed and implemented.
- Developed HR Strategy: Developed the five-year strategy with a supporting strategic roadmap.
- Ramp-Up Recruiting Effectiveness: We educated first to demonstrate the financial impact of the high turnover on engagement, child and parent experience and the bottom line. We leveraged the impact of this analysis to super charge the leadership efforts and transformed the sourcing, interviewing, selecting, onboarding, and training experience across the organization.
- KPI Metrics: Key performance indicators were identified and implemented, for ongoing analysis and continuous improvement.
- Organizational Design & Structure: Designed the ideal structure and operating environment so the Human Resource team could optimize their value across the organization as true strategic partners to the business.
- Hiring Strong Leaders: Recognizing gaps in the Leadership team with an intimate understanding of the leadership needs of the ChildVentures team. Oliphant HR supported the selection efforts for two critical roles.
